華利集團(300979.SZ)：今年公司印尼工廠將開始投產，將會有很多的越南籍的幹部跟越南籍的工程師派往印尼
格隆匯6月13日丨華利集團(300979.SZ)公佈，2023年6月8日和2023年6月9日，投資者到越南清化省參觀了公司在越南的部分工廠(越南永正、越南威霖、越南弘邦、越南宏福、越南宏美、越南永弘)，涉及Nike、Converse、Vans、UGG、Puma、Asics等品牌的生產線及倉庫、員工生活區。公司向投資者介紹了鞋面、中底、大底以及成型的製鞋工藝流程，同時投資者與公司管理層就行業的發展趨勢、公司的戰略和業務情況等進行了交流。
有投資者問：公司的工廠規模都非常大，如何管理工廠？今後公司還要繼續開新工廠，包括還要到印尼開工廠，如何做到有效的管理？如何做到人才的本土化培養和人才的穩定性？
A：在管理上，我們是總部+事業部(羣)的模式，通常一個獨立的客户對應一個事業部(羣)，事業部(羣)下設開發業務中心和生產中心(量產工廠)。事業部(羣)負責業務拓展、客户關係維護、產品開發和量產等，每個品牌訂單和產量增加只是相應的增加事業部(羣)的工廠的數量和規模；新增的品牌，在品牌的訂單數量達到一定量級，會單獨設立事業部(羣)。總部部門主要包括採購部門、財務部門、人資部門等。目前的管理模式，應該可以容納比較高的產能增加，不論是品牌的增加還是訂單的增加。
目前越南工廠，從總經理到中低層管理人員共有約800名左右的外派人員，越南本地管理人員有1000多人，管理越南區15萬員工。
員工培訓：不同職級、不同工序的員工的培訓週期不一樣，對於基層員工，一般需要1-3個月的訓練才能上崗，本地基層幹部培訓週期需要一年至一年半。管理幹部從基層開始培訓，接受不同部門、業務的專業培訓。所有管理人員必須要瞭解所有業務流程和製鞋工序，然後還要熟悉公司的制度、各品牌的專業知識等方面。要培訓一位中階本地幹部，需要好幾年。
現在有很多越南本地幹部任職副理級/經理級，還有棟長(負責整棟生產棟)，訓練方式很紮實。今年公司印尼工廠將開始投產，將會有很多的越南籍的幹部跟越南籍的工程師派往印尼。以前新建工廠都是靠陸籍或台籍的幹部，現在很多骨幹和管理幹部都是由越南籍擔任。
